    Inside Digitide’s ‘Leadership Factory’: Can Culture Outpace AI?

    As this legacy IT firm reinvents itself for the AI era, its biggest bet isn’t on algorithms—it’s on people

    When Digitide Solutions demerged and re-entered the market as a newly listed entity, it faced a peculiar paradox: how to be a start-up and a legacy firm at the same time. It had inherited the wisdom of two decades, yet it needed the agility of a company born yesterday.

    As the business model, structures, and expectations evolved rapidly in an AI-dominated world, Digitide found itself confronting a critical question—who will lead this transformation?

    The answer was neither technology nor consultants, but a bold internal initiative: the “Leadership Factory.”

    “It’s not about adding more courses or tweaking content,” says Ruchi Ahluwalia, Digitide’s group chief people officer. “It’s about reimagining leadership for a world where change is constant.”

    Inheritance meets innovation

    With over 55,000 employees and ambitions of becoming a billion-dollar enterprise, Digitide’s challenge is multilayered. It’s expanding geographically, diversifying service lines, and embedding artificial intelligence across its operations—all simultaneously. Legacy systems and thinking simply won’t do.

    Digitide’s ‘Leadership Factory’ isn’t a singular programme. It’s a system—multi-tiered, adaptive and ambitious—designed to cultivate leadership across roles and regions. “We needed something with speed, scale and relevance,” explains Ahluwalia. “Our leaders must be equipped to handle real-time transformation—not just manage it from the sidelines.”

    Growth without a pipeline

    The stakes are high. While Digitide wants at least half its future leadership to emerge internally, growth often outpaces readiness. “We’re aiming for 50 per cent of our leadership to be home-grown. Currently, we’re at 48 per cent, but the gap keeps widening,” says Ahluwalia.

    At the top, the company’s 30–40 senior executives engage in goal-based, self-directed coaching via a global digital platform. This replaces traditional six-month single-coach interventions with multi-coach flexibility. The goal? Leadership development aligned with real-time business challenges.

    Next comes Exclusible—the firm’s flagship programme for high-potential leaders. Spanning eight to nine months, it blends learning with action: partnerships with institutes, group coaching, problem-solving assignments. About 25 leaders each year are immersed in this blend of theory and execution, all tied to real-time business needs.

    For general managers, there’s Catalyst, focused on mentoring and project-based leadership. And for first-time managers, Evolve lays the groundwork with essentials like feedback, engagement, and retention.

    Democratising development

    Digitide’s definition of leadership isn’t hierarchical—it’s contextual. If you lead a project or even just yourself, you’re in the pool. The company’s digital learning platform, with over 12,000 courses, supports this inclusivity. “Learning must match the individual’s maturity, role, and goals,” says Ahluwalia.

    There’s a strong push for AI skilling—over 200 courses structured from beginner to advanced levels. Employees assess their progress before and after each course using benchmarking tools that compare them against internal and industry standards. “It’s speed-skilling,” says Ahluwalia. “Not just learning AI—but applying it, imagining with it.”

    Even the feedback loop is automated. A chief listening officer—an AI bot—monitors internal sentiment 24/7, gathering data from employees, trainees, and managers. “It never gets tired,” quips Ahluwalia. The insights are used to tweak learning programmes on the go.

    A cultural shift, not just a skills shift

    Digitide is trying to do more than build leaders—it’s reshaping the very culture of leadership. Programmes like Great Within put 200 managers through rigorous assessments and certifications each year.

    Weeks themed around integrity, learning and culture reinforce values. Internal campaigns elevate employee role models and publicise Digitide’s employee value proposition—OCEAN (Opportunities, Champion mindset, Entrepreneurial spirit, Agility, Nurturing culture). “Culture is what you celebrate. We’ve made ours visible,” says Ahluwalia.

    Crucially, the ‘One Digitide’ journey is underway—unifying five previously disparate companies under a shared behavioural and performance model. “Cross-functional teams, common KPIs, fewer silos. It’s slow and hard, but it’s the only way forward,” she says.

    Betting on people in the age of AI

    For a company striving to lead in an AI-native world, Digitide’s most radical act may be this: choosing to bet on its people.

    “AI will change how we work—but only people can change why we work,” says Ahluwalia.

    The Leadership Factory isn’t just a talent strategy; it’s a cultural declaration. In a world obsessed with machines, Digitide is gambling on something more enduring—human ambition, curiosity, and leadership.

    And that, as it turns out, may be the best technology of all.
